One of the biggest mistakes we see NDIS providers make (many industries really) is recruiting reactively. Someone resigns. The administration workload becomes overwhelming. The finance team falls behind. The rostering team is stretched. So another job ad goes live.

- What work genuinely needs to stay in Australia to be done by the onshore team?

But qualities like curiosity, ownership, resilience and communication are far harder to develop. We always encourage clients to spend time with candidates and ask behavioural questions like:
- “Tell me about a time when you had to….”
- “Describe a situation where you….. What happened next? How did you overcome?”
Great offshore teams aren’t built by hiring the smartest person in the room.
They’re built by hiring people whose values align with your organisation.
- Train
Here’s an uncomfortable truth.
Many businesses fail with offshore staffing not because they hired the wrong person – but because they expected someone to arrive fully trained, that they could offload every problem of theirs onto on day one. We see it all too often, people come to us and say ‘We tried outsourcing, it wasn’t for us’. We ask if they had an onboarding and training plan and sure enough, the answer is a no. It’s just unrealistic as every organisation has its nuances to learn.
Don’t get me wrong, you’re hiring for the right skillsets and the right experience, but you have to be prepared to spend the initial investment to get the long term return.
We call it the 5 × 1 × 50 Rule.
If there’s a task that takes you one hour every week, be prepared to invest five hours teaching someone how to perform it properly – including training, shadowing, feedback loops, refinement.
Why?
Because over the course of a year, you’ve just given yourself more than 50 hours back. Now repeat that process across multiple tasks.
Then across multiple functions.
Suddenly your offshore team isn’t just helping with administration – they’re becoming specialists, taking ownership and creating capacity across your organisation.
The return on investment compounds. And this is where we see organisations really start to prosper.
But only if you get your onboarding right.
Structured onboarding, regular check-ins, feedback loops and clear expectations are what separate successful offshore teams from unsuccessful ones.
Training isn’t an event. It’s a leadership responsibility. Be deliberate about it.

Recruitment gets people through the door. Retention builds great businesses.
Your offshore team should never feel like they’re working for your organisation. They should feel like they’re part of it.
